고숙련 소프트웨어 개발자의 일터에서의 성장과 학습에 대한 질적 사례연구 > 장인성

이 연구는 소프트웨어 개발 분야에서 일하는 고숙련 개발자들의 사례를 바탕으로 그들이 어떻게 일터에서 진입하며, 실력을 쌓고, 배우고 가르치는지를 질적 연구방법을 통해 살펴보았다. 그 결과, 고숙련 소프트웨어 개발자들은 ‘계획된 우연’에 의해 일터에 진입한 후, 자기주도적 학습과 철저한 자기 관리를 통해 일의 내적 확장을 도모하였다. 고숙련 개발자의 학습은 주로 독학 또는 동료 개발자와 형성되는 느슨한 학습 관계망을 통해 이루어졌다. 그들은 서적이나 웹사이트에 공개된 자료를 통해 학습하기도 했지만, 주로 일하는 과정 속에서 다른 개발자들이 개발해놓은 여러 원자료를 쓰임새 있게 가공하여 자신만의 방법으로 발전시키는 방식을 통해 학습하였다. 이러한 학습은 재미와 희열이라는 강한 내적 동기에 의해 이루어지는 특징을 보였다. 이는 자신이 하는 일에 대해 느끼는 안정된 감정을 경계하면서 늘 새로운 긴장감을 가지기 위한 자기노력이기도 하다. 시간이 지남에 따라 자신의 지위가 높아졌음에도 불구하고 ‘개발자’로서의 정체성을 유지하고자 노력했다. 고숙련자로서 그들은 일의 전 과정을 인지하는 직관과 통찰력을 가졌고, 자신의 기술을 습득할 후학 양성에 힘쓰며, 더불어 우리나라 소프트웨어 산업 전체에 기여하고 싶다는 국가관을 가지고 있다는 점이 특징으로 드러났다. 이 연구는 소프트웨어 개발자들의 사례를 통해 그들이 일터에 입문하여 고숙련자로 성장하고, 배우고, 가르치는 현상과 과정을 드러냈다는 데 의의가 있다.

The purpose of this study is to investigate on how highly-skilled software developers enter workplace, learn skills, and build developmental network. As the results, highly-skilled software developers enter the workplace by ‘planned happenstance’, then do self-directed learning, and grow under rigorous self-management. Such internal expansion was fulfilled by self-study and loose networking with other developers. They sometimes study with books or manuals on websites, but mostly they developed skills in the workplace by manipulating raw data on the web to make programming codes they need. Their self-directed learning was performed by strong internal motivation such as ‘fun’. This is the efforts to keep tensions, getting away from feeling stable on the current work. As time goes, even when they are promoted to senior manager or CEO, they still want to keep the identity as IT developers. As highly-skilled workers, they also have insight and intuition about the entire process of the works, want to help the juniors grow, and hope to contribute to the development of national software industry.
